Abstract

Transformasi digital tidak hanya mengubah proses bisnis dan teknologi, tetapi juga menuntut perubahan budaya organisasi dan motivasi kerja karyawan agar dapat beradaptasi dan berkontribusi secara optimal. Namun, di tengah proses perubahan tersebut, tantangan dalam mempertahankan loyalitas karyawan semakin kompleks Penelitian ini bertujuan untuk menganalisis model mediasi kompensasi dalam hubungan budaya organisasi dan motivasi kerja terhadap loyalitas karyawan PT Telkom Indonesia Tbk, dengan harapan dapat memberikan rekomendasi strategis untuk pengelolaan sumber daya manusia di era transformasi digital. Metode yang digunakan pada penelitian ini bersifat kuantitatif asosiatif. Lokasi penelitian dilakukan pada PT Telkom Indonesia. Jumlah sampel pada penelitian berjumlah 75 responden dengan menggunakan teknik purposive samping. Data primer digunakan pada penelitian dengan menggunakan kuesioner. Teknik analisis data menggunakan Structural Equation Modelling (SEM) dengan menggunakan applikasi SMART PLS 4.0. Pengujian dilakukan dengan dua tahapan yaitu pengujian model outer model dan inner model. Hasil penelitian menunjuukan bahwa budaya organisasi, motivasi dan kompenasi mempengaruhi loyalitas secara langsung dan memiliki pengaruh yang kuat. Namun, kompenasi sebagai variabel mediasi tidak mempengaruhi loyalitas kerja karyawan pada PT Telkomsel Inedonesia. Nilai koefisien determinasi menunjukkan bahwa variabel budaya organisasi dan motivasi mampu menjelaskan 90,7 % terhadap kompetensi dan 76,6 % terhadap loyalitas.
